  1. ABSTRACT

 

Objectives: The purpose of this study is to explore the relationship between transformational leadership and job satisfaction among administrative staff working in a private hospital in Athens.

Methods: The present study was conducted among 106 administrative employees working in a private hospital, who participated voluntarily and anonymously in the research process. To assess transformational leadership, the closed-ended Likert-type questionnaire “Transformational Leadership Scale (TLS)” was used, while job satisfaction was evaluated using the validated “Kuopio University Hospital Job Satisfaction Scale (KUHJSS)”. In addition, a questionnaire regarding the demographic and professional characteristics of the participants was administered. The study included exclusively employees of the hospital’s administrative services. The two-sided level of statistical significance was set at 0.05. Data analysis was performed using IBM SPSS Statistics version 28.0 (Statistical Package for the Social Sciences).

Results: A total of 106 administrative employees working in a private hospital participated in the present study. The majority of the sample were female (56.6%), aged between 31 and 40 years old (44.3%), married (55.7%), and graduates of higher education institutions (62.3%), while a significant proportion held a postgraduate degree (28.3%). Most participants had permanent employment status (96.2%), did not hold a managerial position (73.6%), and had more than 10 years of overall professional experience.

The overall mean score of transformational leadership was relatively high, indicating a positive perception of supervisors’ leadership behaviors among employees. Higher scores were observed in the dimensions of direction, appreciation, and justice. Regarding job satisfaction, participants demonstrated moderate to high levels of overall satisfaction, with the highest scores recorded in the dimensions of team spirit and leadership.

Furthermore, the investigation of the relationship between transformational leadership and job satisfaction revealed a statistically significant positive correlation between the two variables. More specifically, employees who evaluated transformational leadership dimensions more positively reported higher levels of overall job satisfaction. In particular, dimensions related to support, justice, recognition, and effective direction demonstrated the strongest positive association with job satisfaction.

Conclusions: The findings of the present study highlighted a significant positive relationship between transformational leadership and job satisfaction among administrative employees working in a private hospital setting. The presence of supportive, fair, and effective leadership appears to contribute substantially to the development of a positive work environment, the enhancement of team spirit, and the overall improvement of employees’ professional experience.

The empowerment of administrative staff, the recognition of their contribution, and the promotion of their job satisfaction should constitute both a major challenge and a strategic priority for modern healthcare management. Leadership practices based on communication, collaboration, fairness, and employee support may significantly improve not only the psychological well-being of employees but also the overall effectiveness and efficiency of healthcare organizations.
